I am a work psychologist, and often friends (and friends of friends) have approached me to ask for advice on this sensitive issue: money.

Soy psicóloga laboral, y a menudo amigos (y amigos de amigos) se me han acercado para pedir ayuda con este delicado tema: dinero.

Many of us may feel uncomfortable or embarrassed to bring it up. It can be specially hard to bring this topic up, if certain work characteristics are present, such as receiving a new set of benefits recently, or having a demanding/distant boss.

Muchos de nosotros podemos sentirnos incómodos de hablar del tema. Puede ser especialmente difícil si se dan ciertas características, como por ejemplo, haber recibido recientemente nuevos beneficios, o tener un jefe exigente/distante.

The difficult circumstances COVID might have brought do not help. And also, when working from home, such conversations may feel forced.

Las dificultades que trajo el COVID no ayudan, y además, cuando se trabaja desde casa, estas conversaciones pueden resultar forzadas.

So I thought I would share this post with you. It is about planning for a strategy to tackle conversations about money at work. Earning enough is not only fair, but healthy.

Así que decidí escribir este post. Se trata de preparar una estrategia para abordar conversaciones sobre plata en el trabajo. Ganar suficiente no es solo justo, es saludable.

Specifically: “I think I deserve/want more money”. I will write it as a pep talk, so you feel like a queen (or king) at your job. Cause if you are reading this, you probably are 😎 and deserve the raise.

Concretamente: "Creo que merezco/quiero más dinero". Lo escribiré como una "pep talk" para darte ánimos. Si estás leyendo esto, probablemente seas cool 😎 y mereces el aumento.

Don't feel embarrassed. Don't feel shame. Be empowered and ready to get that pay check you deserve. I hope the following the advice may come useful to you.

No sientas vergüenza. No sientas vergüenza. Empodérate y consigue ese sueldo que mereces. Espero te sirvan los tips que ahora comparto.

I will go through some basic tips that will help order your ideas and build a strong argument for your raise. This piece of advice, should also help you answering some tough things that may arise if your boss or HR are tough negotiators.

Voy a sugerirte cosas que ayudarán a ordenar tus ideas y a construir argumentos sólidos para pedir el aumento. Estos consejos también servirán para responder preguntas difíciles que pueden surgir si tu jefe o RRHH son negociadores duros.

Don't be afraid of tough negotiators. The worst that can happen is you not getting a raise. And this, ladies and gentlemen, is good news.

No tengas miedo de negociadores difíciles. Lo peor que puede pasar es que no consigas un aumento. Y esto gente, es una buena noticia.

It is good news because you will finally know for sure, it means you should start looking for a job that values the contributions you make at work and pays you accordingly.

Es buena noticia porque por fin tendrás certeza, de que debes empezar a buscar un nuevo trabajo que valore las contribuciones que haces y te pague acorde a esto.

FIRST: Think about the arguments about why your role should receive a raise this upcoming month. Write all of these down (only after you can discard the lame ones and pick the best).

PRIMERO: Piensa en los argumentos por los que el rol que desempeñas vale más que el sueldo que recibe hoy en día. Escríbelos todos (sólo después puedes descartar los más malos).

What arguments am I talking about? Not all arguments are good arguments. The amount of years of experience in "x" role or company (seniority) is NOT a good argument.

¿De qué argumentos estoy hablando? No todos los argumentos son buenos. La experiencia en "x" rol o empresa (antigüedad) NO es un buen argumento.

"Seniority" is a bad argument because it is what you bring by being a senior that is valuable to a team or company. Think instead of what you are doing now, that is different to what you where doing last time your salary was adjusted.

La "antigüedad" es un mal argumento, porque lo que aportas por ser antiguo es lo que tiene valor para un equipo o empresa. ¿Qué estás haciendo ahora que es diferente a lo que estabas haciendo, la última vez que se ajustó tu sueldo?

1. Focus on “in-role” arguments (and not personal things). For example, are the tasks you perform now, more complex?, Do you have more things to do?, Are you now in charge of someone's performance?, Are the projects sensitive for some reason?

1. Céntrate en argumentos sobre tu rol (no en cosas personales). Por ejemplo, ¿las tareas que realizas hoy, son más complejas?, ¿Tienes más cosas que hacer?, ¿Estás a cargo del desempeño de alguien?, ¿Los proyectos son sensibles por alguna razón?

NEVER say things such as: I need more money to finance some personal project (e.g., I have now a kid a need to be paid more). This is really a no-no.

NUNCA digas cosas como: Necesito más dinero para financiar un proyecto personal (por ejemplo, "ahora tengo un hijo y necesito mas plata").

2. Consider previous performance appraisals: Have you been evaluated? What feedback did you receive? Did you implement the observations for improvement?

2. Ten en cuenta las evaluaciones de desempeño anteriores: ¿Has sido evaluado? ¿Qué comentarios recibiste? Pusiste en práctica las observaciones de mejora?

3. Consider internal and external equity (payment gaps to similar situations inside and outside the company). How is your role being paid out of the company? How are you in comparison to that?

3. Considera la equidad interna y externa (brechas de pago en situaciones similares dentro y fuera de la empresa). ¿Como están pagando tu rol en el mercado? ¿Cómo estás tú en comparación?

4. Consider the company’s policy for salary raise: ¿is there one? Is your case an exception or the rule?

SECOND: Build a speech for the initial boss/employee talk so that it is strongly built. Start with something you value about the company. Be honest. People will know if you are not being genuine.

SEGUNDO: Construye una línea argumental para la conversación inicial con el jefe, de manera que esté sólida. Empieza con algo que valores. Se sincer@. La gente sabrá si no estás siendo genuin@.

THIRD: Plan for a difficult negotiator by thinking about the arguments a boss could use to try to lower your pay expectation or dismiss your claim. What kind of things do I mean? For example,

TERCERO: Prepárate para una negociación difícil pensando en los argumentos que podría utilizar un jefe para intentar rebajar el monto pedido o desestimar tu inquietud. Por ejemplo,

"you have been working with us very little" or...

"has trabajado muy poco con nosotros" o...

"you are asking for too much", or...

"lo que nos pides es demasiado", o...

"we have never done a raise like this", or...

"nunca hemos dado un aumento así", o...

"your team members may feel uncomfortable", or...

"los miembros de tu equipo pueden sentirse incómodos", o...

"you have a lot of other benefits that make up for the raise you ask", or...

"tienes otros beneficios que compensan el aumento que pides", o...

"what you are asking for is against our policy", or...

"lo que pides va en contra de nuestra política", o...

"I have to take care everyone is earning more less the same in the team, its an equity issue", or...

"Nosotros tenemos que cuidar que todos ganen más o menos lo mismo en el equipo por equidad", o ...

“JOHN does the same as you and he earns even less", etc…

"JUAN hace lo mismo que tú y gana aún menos", etc...

Think about counter arguments for each of the possible reasons your counterpart might bring up. Prepare these beforehand because in the moment of the conversation, you may be under stress and have less mental resources to answer some of these tough issues. They may be hard because they appeal to your sense of “commitment”, “ethics”, “justice”, etc.

Piensa en los contra-argumentos para cada una de las posibles razones que puedas plantearse. Tenlos preparados porque en el momento, puedes tener menos recursos mentales para pensar rápidamente en buenas respuestas. Algunos argumentos pueden ser difíciles de abordar porque apelan a tu sentido de "compromiso", "ética", "justicia", etc.

FOURTH: Let us talk money. How much (more) would you like to receive? To negotiate use the following 3 levels:

CUARTO: Hablemos de dinero. ¿Cuánto (más) te gustaría recibir? Para negociar utiliza los siguientes 3 niveles:

a) What is the minimum amount you are willing to receive/accept as a raise.

a) Cuál es la cantidad mínima que estás dispuest@ a recibir/aceptar como aumento.

b) What is an equilibrium point, SOMETHING THAT WOULD PUT YOUR MIND AT REST. (If they negotiate down on you).

b) Cuál es el punto de equilibrio, ALGO QUE TE DEJARÁ TRANQUIL@. (Si te rebajan negociando).

c) What is your IDEAL salary raise? What is the best possible scenario, that will get you to be the happiest worker on earth?

c) ¿Cuál es tu aumento de salario IDEAL? ¿Cuál es el mejor escenario posible, y que te dejará feliz como una lombriz?

Now that you've thought of these numbers, NEGOTIATE with your ideal salary. Why not? 💪

Ahora que has pensado en estas cifras, NEGOCIA con tu salario ideal. ¿Por qué no? ¿Quién sabe? 💪

Also, when it comes to numbers, talk in terms of salary and not % of raise... usually these percentages sound like a lot (e.g., 30%) and the salary itself is still not so much.

Además, cuando se trata de números, habla en términos de salario y no de % de aumento... normalmente estos % parecen mucho y la variación en salario no es tanta.

You should have a very clear sense of the salaries before and after tax. Not only to understand very well how much you would additionally cost the company (might be one of the arguments your boss uses), but for the actual negotiation up and down.

Deberías tener muy claro los sueldos antes y después de impuestos. No sólo para tener muy claro cuánto le costaría a la empresa adicionalmente (que puede ser uno de los argumentos que utilice tu jefe), sino para el momento de la negociación.

Final tips for the wise. Salary can be uncomfortable to talk about. It can make you act nervous and fidgety. If this is your case and it is hard to hide, it could be good to acknowledge it directly. It shows you are aware and in control of it because you are open and transparent about it.

Consejos finales. Hablar del salario puede ser incómodo. Puede hacer que te pongas nervios@. Si este es tu caso y es difícil de ocultar, algo bueno puede ser reconocerlo abiertamente. Mostrarás así que estás nervios@, pero que está bajo control, y que estás abiert@ a mostrarte vulnerable y transparente.
